Destructive and Constructive Behavioral Responses to Workplace Ostracism

Creating an inclusive work environment is essential for fostering a workplace where individuals from diverse backgrounds feel valued and have the opportunity to succeed. However, workplace ostracism—when employees are ignored or excluded—remains a common and subtle form of mistreatment (Robinson et al., 2013). As a threat to employees' need to belong, ostracism has been linked to psychological and physical strains, poor job performance, and increased turnover intentions (e.g., Howard et al., 2020). Studying ostracism is crucial to understanding its negative impact and identifying ways to prevent it. While much research focuses on the outcomes of ostracism, fewer studies examine employees’ behavioral responses to emotional distress or seek to repair their threatened sense of belonging (Howard et al., 2020). Understanding victims’ behavioral responses to workplace ostracism helps organizations create strategies to reduce isolation and promote a greater sense of inclusion. This symposium presents four empirical studies exploring both destructive (e.g., delaying tasks, instigated incivility toward customers) and constructive behavioral responses (e.g., relationship crafting, shaping social networks) to workplace ostracism. These studies reflect our ongoing effort to minimize the negative effects of workplace ostracism, address social issues in management, and foster diversity, equity, and inclusion.
