The Promises and Perils of Artificial Intelligence in Newcomer Socialization

Newcomer socialization is a critical process for both newcomers and organizations, as it involves acquiring the knowledge and skills needed for effective participation. However, the integration of Artificial Intelligence (AI) into organizational practices presents unique challenges and opportunities for newcomer socialization. Based on Kanfer and Ackerman’s attention resource allocation theory, this study examines the dual effects of newcomer-AI interaction on socialization outcomes. We propose that newcomer-AI interaction promotes task-oriented focus while inhibiting relationship-oriented focus, influencing newcomer organizational socialization outcomes. We also explore the moderating role of career mentoring in this process. Through a field study, we aim to provide insights into how AI can both enhance and hinder newcomer socialization, offering practical implications for organizations and newcomers.
