Balancing Productivity and Wellbeing: A Psychological Perspective on Employee Rights and Satisfaction in Human Resource Management

The balance between productivity and employee well-being is one of the major challenges facing organizations today, particularly with respect to human resource management (HRM). This paper investigates a psychological perspective linking employee rights, job satisfaction, and well-being to productivity, using a mixed-methods approach that includes both qualitative and quantitative elements. We surveyed 320 employees (of healthcare, education, finance, and IT) and conducted in-depth interviews with 20 participants. The quantitative data showed a significant and positive correlation between employee rights, job satisfaction, psychological well-being, and productivity, and regression analysis confirms that well-being is a partial mediator of the relationship. However, comparing sectors showed that IT employees reported the highest levels of job satisfaction and productivity, while healthcare employees reported the most elevated levels of stress and moderate job satisfaction. In-depth interviews were thematically analyzed and identified fairness, recognition, autonomy, and supportive supervisory behaviors as critical elements for maintaining motivation and preventing burnout. Collectively, the analysis supports the conclusions that employee rights play a fundamental role in employee satisfaction and performance, with employee psychological well-being acting as the link between employee rights and employee productivity. This research contributes to scholarly understanding by bringing together fields of organizational justice, models of satisfaction-productivity, and fields of well-being, and provides practical implications for Human Resources Management (HRM). The study concludes that protecting employee rights is the right thing (ethically) to do; it makes good business sense to advance sustained organizational productivity and resilience.
