Voluntary choice or helpless move: overwork and social workers’ turnover intention

Despite rapid professionalisation, Chinese social workers exhibit high turnover rates. We explored how social workers’ experiences of overwork relate to their intentions with regard to changing jobs. It found that overwork increased social workers’ turnover intention. Mental health and occupational identity mediated this correlation, and work support moderated the correlation and reduced social workers’ turnover intention. Therefore, this study believes that reasonable working hours and work support can improve social workers’ occupational identity and mental health and reduce their turnover intention, thereby developing the social work industry.
