When and why do employer sponsored egg freezing benefits relate to organizational attraction? The role of HR attributions

In an effort to better attract and retain talent, employers have started to offer employees egg freezing benefits. Yet, we know little about how egg freezing benefits influence prospective employees’ perceptions. Indeed, there is significant debate regarding why a company may provide this benefit – to help employees, or to exploit them. Drawing from Human Resource (HR) attribution theory, we explore this debate and examine job seekers’ well-being and exploiting perceptions of egg freezing benefits and how these perceptions relate to job applicant attraction toward the organization (Study 1). We also examine how the way a workplace is described to applicants – as either supportive or competitive – influences job seeker attributions for why an employer offers an egg freezing benefit, ultimately influencing job applicant attraction to the organization (Study 2). Using two samples of working professionals, we find that whether an organization is described as supportive or competitive has indirect effects on applicant attraction through well-being and exploiting attributions. This work contributes to the literatures on HR attributions, employee benefits and employee recruitment by examining the importance of attributions for prospective employees’ perceptions.
